Teoria institucional e gestão de pessoas: políticas institucionalizadas em uma empresa varejista no sul do país

RESUMO

This study identifies and describes the process of development, implementation, acceptance and dissemination of the policies and practices of management in human resources in a company of retail commerce in a town in the north of Rio Grande do Sul, using the Institutional Theory as basis of analysis. The model of organizational climate from the Great Place To Work (GPTW) was also used as a parameter for the classification of the policies and practices found. Seven subjects were interviewed, among them: a founder, the present president, a director, the manager of development and training, the personnel manager and a former director of human resources. The interviewees followed a script which was previously set and the talks were written down integrally. Those were submitted to analysis of content. The main conclusions of the research are that, over the time, since the foundation of the company, in 1950, up to now the policies and practices involving people have been institutionalized according to the process of mimetic isomorphism, normative and coercive. The normative isomorphism, although, appears with more intensity. The policies and practices of people management institutionalized today, contemplate all the variables of the GPTW: credibility, respect, impartiality, pride and friendship. However, the variable of credibility emerges with predominance, specially influenced by the trust the employees have on the senior leadership. Another variable to be pointed out is the respect, specially influenced by the possibilities of personal and professional improvement in the structure of the company
