RESUMO

This thesis addresses the issue of management people at the knowledge-intensive organizations (KIO), stressing that one of the factors in the success of these organizations is the ability to manage their intellectual capital as knowledge and people - more specifically, the professionals of knowledge, because it is believed that in this era of great changes and highly competitive markets, the knowledge-intensive organizations abandon old patterns administration, seeking new models with management policies and practices that promote the spread of knowledge and retention of skilled and qualified professionals so. Moreover, it is considered that these workers have the knowledge and mastered the technology, making them capable of making a difference through creative solutions, providing innovation and competitive advantage. Through this point-of-view, the goal of this research was to understand the process for managing people at a knowledge-intensive organization. So, we identified a company of technology, COMPOS, characterized as KIO, where there was a case study that tried to understand their management model, based on the dimension of the agency and community management people models proposed by Rousseau and Arthur. Thus, we have used an instrument that measured the perceptions of key managers on the practices and policies adopted for managing people. The study s conclusions show that in the context of socioeconomic new era, the knowledge-intensive organizations tend to adoption of practices and management policies that value people, from its qualities as human beings and their capacity to act in defense of their own interests, but not depart from the interests and benefits that should be generated for the companies themselves, by establishing a balance between individual and collective limits. This result is consistent with the hybrid model, also proposed by Rousseau and Arthur we have been noticed that the concern on the part of models traditionally antagonistic, but that has proved to be closer to ideal - with the goal of achieving a sustainable competitive advantage.
